Building Stronger Technical Trainers in a Pharmaceutical Manufacturing Environment
Business Challenge
A pharmaceutical manufacturing organization recognized that its approach to technical training was no longer keeping pace with operational demands. Subject Matter Experts (SMEs) were responsible for training new hires, but many lacked formal training skills, leading to inconsistencies in how information was delivered across teams and shifts.
At the same time, the organization faced increasing pressure to:
- Accelerate onboarding for new employees
- Ensure strict adherence to SOPs and standardized processes
- Reduce human error in highly regulated production environments
- Improve how complex technical content was communicated and retained
Training content was often dense and difficult to translate into effective on-the-job instruction. There was also a need to establish clearer accountability for technical trainers, including how they structured training, reinforced learning, and measured effectiveness.
TrainSMART Solution
TrainSMART partnered with the organization to evaluate its current training approach and identify gaps in both delivery and structure. From there, we designed and delivered a targeted Train-the-Trainer program for technical trainers and SMEs within the manufacturing environment.
The focus of the program was practical and directly aligned to the realities of the production floor. Technical trainers were equipped with tools and techniques to:
- Deliver structured, consistent on-the-job training (OJT) aligned with SOPs
- Break down complex technical processes into manageable, teachable segments
- Communicate clearly and effectively with new hires at varying experience levels
- Apply proven methods to reinforce learning and improve retention
- Establish accountability in how training is delivered and evaluated
Special emphasis was placed on improving how SMEs:
- Develop training materials
- Facilitate hands-on instruction
- Adapt their approach to different learners
- Reduce variability in training delivery across teams
The program also aligned with the organization’s existing TRC OJT framework, ensuring that new training methods could be immediately applied within current workflows.
Results
Following the implementation of TrainSMART’s Train-the-Trainer program, the organization saw measurable improvements in the delivery of technical training across its manufacturing operations.
Key outcomes included:
- More consistent training delivery across trainers, teams, and shifts
- Improved clarity in communication, even when presenting complex or highly technical content
- More effective on-the-job training experiences, as reported by SMEs
- Better-structured training materials, aligned with SOPs and operational standards
- Increased efficiency in training new hires, reducing time to competency
- More disciplined approaches to training design and delivery, contributing to fewer human errors
- SMEs who previously relied on informal methods now had a clear framework for how to train, resulting in more confident trainers and more reliable outcomes on the production floor.
